Work on the floor, have them train you in some of their tasks. Debrief and support staff when unexpected events happen. And develop your staff at all levels.

You first need to ask why there are concerns with the training content. Are there inconsistencies in material? Is the material outdated? Does the training address advances in technology and new procedures? Training should give employees a baseline of knowledge, be based on industry best practices, and align with companies goals of quality and efficiency. Training that gets too specific will often be criticized. You don't want too many chefs in the kitchen but you do need to make sure that the training material aligns with your company's way of doing things. Encourage your employees to build on the training. Don't stifle conversations that could expose efficiencies or missed opportunities and update materials as needed.

Representation isn’t just about collecting feedback—it’s about making employees visible in the content itself. Co-create training with diverse employees, bring in trainers and experts from varied backgrounds, and integrate real-life experiences from underrepresented groups. Use dipstick surveys for quick insights on whether employees feel represented, and course-correct as needed. It’s not enough to say, “We heard you”—they need to see themselves in the learning process.

For your employees to feel underrepresented in training content it means that during the designing of the training program their views were not captured. It is very important to have a pre survey of your employees and know exactly what they want to be trained on and what should be involved.
