It’s crucial to consistently source candidates from diverse talent pools for all positions, not just a select few. Too often, I see companies prioritize diversity requirements for specific roles to meet certain metrics. This approach can strain the recruitment process and may leave candidates feeling like they were hired simply to meet a quota. As a result, these individuals often don’t stay long-term. Diversity, equity, and inclusion (DEI) initiatives should be an ongoing priority throughout the organization, not just within the hiring process.

Aligning recruitment strategy with diversity and inclusion (D&I) goals is key to building innovative, high-performing teams. I start by understanding my clients’ D&I objectives and broadening the talent pool, sourcing from underrepresented communities. Together, we craft inclusive job descriptions that attract diverse candidates, focusing on essential skills. I use structured interviews and objective criteria to reduce bias and ensure a fair process. I also present diverse shortlists, offering a range of perspectives. Finally, I work with clients to support long-term retention by fostering an inclusive culture where diverse hires can thrive.

Your current situation is NOT an opinion, it's NUMBERS. It's very tempting to get lost in coin signals and nice words, but to measure performance, you need to turn your objectives into KEY METRICS. For example: Instead of "diversity," say "to have >50% of women in managerial roles" and then analyze your situation vs this target.

Absolutely agree that a thorough evaluation of where the business is & how it will quantify and measure it’s performance, though to be successful, it requires involvement across the organisation and a consideration what DE&I means in your business. Diversity comes in all shapes and sizes; it may refer to physically characteristics such as gender or race, it may refer to socio-economic background, or neurodiversity. To ensure your DE&I strategy is not seen as a “tick-box” excercise, or inadvertently does more harm than good, you should involve a wide cross-section of your people, co-creating DE&I goals, priorities, and policies .

Examine how you attract, interview, and select candidates. Look for potential biases in job descriptions, interview questions, and evaluation criteria. Utilize HR software or analytics tools to collect and analyze data efficiently. Identify strengths, weaknesses, opportunities, and threats related to diversity and inclusion in your recruitment practices. Ensure your organization’s commitment to diversity and inclusion is clearly articulated in job postings, company websites, and social media channels. Establish Specific, Measurable, Achievable, Relevant, and Time-bound goals for improving diversity in recruitment. Hold leaders and teams accountable for progress toward diversity and inclusion goals.

Defining your target audience in recruitment is about understanding who you need and why. It's not just about skills and competencies, but also about aligning with your company's values. Based on my experience as the CEO of a skills-first placement firm, traditional and outdated degree requirements can significantly limit your talent pool. Four-year degree requirements can omit a large percentage of the population, including many qualified Black and Hispanic Americans. Skills-powered companies recognize that talent skilled through alternative routes are motivated and ready-to-work individuals who deserve pathways to higher-wage jobs with the potential for upward career mobility. The 83% of organizations acting on DEI initiatives should adopt a skills-first talent acquisition strategy, and incorporate a skills-first mindset in enterprise-wide promotions and career advancement through learning pathways at all levels.

To review your process, the technique used by top management entails doing two analyses: 1. A mutually exclusive, complementary analysis: Divide each part of the process so that each one is distinct from the others, yet collectively they form the complete process. Do this at the highest level of detail. 2. Then, conduct a quantitative and qualitative analysis of each part analyzed in part 1.

Evaluate each stage for potential biases, ensuring that language, requirements, and evaluation criteria are inclusive. Provide timely feedback to candidates after interviews, regardless of the outcome. Constructive feedback helps candidates understand areas for improvement and fosters a positive candidate experience.

Develop training sessions focused on diversity, inclusion, and unconscious bias. These can include workshops, webinars, and e-learning modules. Equip your team with skills related to inclusive interviewing techniques, evaluating candidates fairly, and recognizing and mitigating bias. Encourage open dialogue about diversity and inclusion within the hiring team. Create safe spaces for team members to share experiences and perspectives. Provide resources and training specifically aimed at helping hiring team members recognize their own unconscious biases and how these can affect hiring decisions. Encourage hiring teams to provide feedback on training sessions and resources to continuously improve the training programs.

Training isn't just about imparting knowledge; it's about teaching through PRACTICE. Training is ineffective unless your team can perform better immediately afterward. So, ditch the nice mottos and beautiful practices—go for the kill.

For me, training your hiring team is the most important factor to any inclusive hiring strategy. Numbers, policies and processes are all well and good, but if your hiring team do not understand how they factor into the process they you risk failing at the first hurdle! We often assume "hiring team" means the HR or recruiter team, but more fundamentally I think the focus should be on the hiring manager and interviewers that do not live and breath HR on a daily basis. Perhaps consider a training module that has to be completed before any person can be an interviewer.

To effectively monitor results, NUMERICAL representation is key. Without quantification, gaining a clear perspective on performance becomes challenging, leading to varied interpretations. But how do you quantify subjective data, such as opinions? Transform them into ratings. Consider a scale from 1 to 5, where 1 signifies very insufficient and 5 denotes excellence.
